Effective Human Resources Leadership for Nursing Home and Assisted Living Facilities Essay Management Style for Assisted Living and Nursing Home Facilities Human Resource Management in Healthcare Organizations The type of organization I chose to discuss is an independent the assisted living facility and nursing home. They both provide some of the same functions, although the name of the facility may be slightly different. While these are separate types of organizations now, in the future, they will blend due to the fact that the longer the clientele is a ââ¬Å"residentâ⬠of the Assisted Living Facility (ALF), the more likely they will be in need of full-time nursing care. (NursingCenter). I chose this particular type of organization because it is one that I am interested in due to the fact that such a large portion of our population will be served by these organizations in the near future and for some time to come based on our aging population statistics. Forty-two percent of the population that lives until the age of seventy will spend time in a nursing home before they die. (Knickman). Residents, or patients, in those facilities will receive services from a variety of providers like physical and occupational therapists, medication management for mental and physical ailments and perhaps social service support services as they move toward the nursing home in lieu of assistance from family members when they have none to call for assistance. Because the environment is clinical and service oriented over longer periods of time, it is important to examine what kind(s) of management style is successful in order to manage the intensive daily clinical needs and the ongoing relationships that develop among the staff and residents. One report on the study of leadership styles suited for nursing homes and assisted living facilities reported that a consensus leadership style had a strong association with quality of care. (Castle). Models indicate that consensus leadership style is also the best approach in limiting staff turnover, which is essential in how the residents rate their satisfaction of service. (Donoghue). Consensus management style is not a majority vote. After management hasà reached a decision, consensus approach seeks to determine if all the team members find it acceptable and if they are in support of the decision. In this management style we would ask what could be changed in order to obtain staff support. All members of the group should feel that their ideas and views were heard and that they heard the others in the group as well. The idea is that the team will support the management because decisions were arrived at fairly. (Mayoclinic). To meet all the demands of infection control, government regulations, service to the residents, clinicians, families and inherent risks associated with the geriatric population, management must not only be task oriented, but people-centered. Management must develop clear and effective strategic plans, but with a humanistic approach of consensus so that all the team members that serve the clientele are happy and effective. It is truly an environment where management must foster employee relations which will decrease risk, and improve patient satisfaction which should in turn also reduce marketing needs as each point of contact that the staff has with a family member is also an ambient sales opportunity. In order to meet the patient needs in such a high demand environment where a majority of the time the patient/customer is in contact with a lower educated, less clinical staff such as a certified nurse assistant making a low wage, that staff must have a voice to understand that they make a huge impact on the organization. When they feel valuable, the organization will run much more smoothly. My first job and customer training out of high school was working the front desk of a four star hotel. We were the lowest paid on the totem pole, but management and human resources through incentive programs and awards recognized our achievements and solicited our input of ideas at all times. On July 27 1959, A new York attorney named William shea had an idea of putting a new baseball team in new York since the dodgers and giants had left for california.So on march 1st 1961 His wish was granted.The new York metropolitan baseball club or ââ¬Å"the new York metsâ⬠were introduced into the national league.The name of the team was chosen by owner Joan Payson.The other names that were put into thought were the rebels, skyliners, nybs and avengers just to name a few.On April 11,1962 the mets played their first game in franchise history and lost 11-4 to the St Louis cardinals.The first season was a miserable one.Manager Casey Stengel led the mets to a 62-100 record,The worst record in major league history.After a couple of more losing seasons, The mets finally made a move and signed pitcher Tom ââ¬Å"the franchiseâ⬠Seaver,one of the best pitchers who ever played the game. They also picked up power hitting outfielders Donn Clendenon and Tommie Agee. Finally the mets looked like a baseball team.Entering the 1969 season, my father said the mets wewr 160-1 to win the World Series, but the mets shocked everyone winning the national league championship. Now, this is how the mets won their first world series, The batter was cleon Jones, after striking out manager Gil Hodges notices a black mark on the ball. The black mark was shoe polish. Putting shoe polish on the ball makes it spin more and makes it much easier to strike out a batter. The umpire awards first base to jones, Clendenon follows with a 2-run home run and the mets win the World Series. What a way to win! Moving on to the 70ââ¬â¢s. My father says he wishes he could forget what happened in the 70ââ¬â¢s to the mets. 8 of the 10 seasons were losing ones. On top of that, the mets traded Tom Seaver to the Cincinnati reds for 4 pieces of garbage named Pat Zachary, Doug Flynn, Steve Henderson and Dan Norman. Iââ¬â¢ve never even heard of them! The mets made a turn for the better when they sold the team to 2 men named Nelson Doubleday and Fred Wilpon in January of 1980. They got right to work because they traded for Doc Gooden, One of the best of his time. They also acquired all-star first basemen Keith Hernandez and all-star catcher Gary Carter.

The Real Rochester in Charlotte Brontes Jane Eyre :: Jane Eyre essays
The Real Rochester in Charlotte Bronte's Jane Eyre à John Wilmot, the second Earl of Rochester was one of the most infamous rakes from the Restoration period. While Wilmotââ¬â¢s debauched lifestyle was well recorded, his deathbed conversion became even more popular. Through these early biographies and the poetry written by Wilmot, Charlotte Bronte became familiar with this historical figure. Bronte modeled her character of Edward Rochester on Wilmot. There are many instances in the novel Jane Eyre that link the two figures. In his essay "John Wilmot and Mr. Rochester" Murray Pittock establishes the link between Rochester and Wilmot. Pittock does such a thorough job of supporting the claim that Rochester and Wilmot are related. However Pittock fails to explain why Charlotte Bronte chose to compare her Rochester to the historical Rochester. The key to understanding Bronteââ¬â¢s motivation in selecting John Wilmot as the model for Rochester lies in Wilmotââ¬â¢s deathbed confessional. By the end of his short life Wilmot repented h is immoral lifestyle. After his death, Wilmot became the focus of a number of religious tracts publishing his deathbed conversion. It is this aspect of Wilmotââ¬â¢s career as the rake that intrigued Bronte. In Jane Eyre Charlotte Bronte not only establishes a connection between John Wilmot, the second Earl of Rochester, but she also links Rochesterââ¬â¢s reform to the reform of Wilmot. However, unlike Wilmotââ¬â¢s reform which occurs on his deathbed, Bronte allows her character to reform and continue his life. The similarities between John Wilmot and Edward Rochester go far beyond the traits associated with the rake. Charlotte Bronte uses names for her characters that link the two characters. Wilmotââ¬â¢s title as the Earl of Rochester directly relates to the name of Edward Rochester. John Wilmotââ¬â¢s grandfather had the name Sir John St. John (Pittock 464). Edward Rochesterââ¬â¢s main rival for Janeââ¬â¢s affection is St. John Rivers. Again the use of a name closely related to John Wilmot is remarkable. The repeated usage of names links the character of Edward Rochester with John Wilmot, the second Earl of Rochester. That Charlotte Bronte would have been familiar with the second Earl of Rochester is undeniable. In his Lives of the Poets, Samuel Johnson included a biography on Wilmot. That Bronte would have been familiar with Johnsonââ¬â¢s work can be established in the references she makes to Johnsonââ¬â¢s novel Rasselas. Gilbert Burnet, a Scottish Bishop and famed historian, wrote Life and Death of John Rochester based on interviews he had with Wilmot on his deathbed.

Partly through nerves and partly through hypothalamic hormones, the hypothalamus conveys message to pituitary gland, altering its release of hormones. Damage to a hypothalamic nucleus leads to abnormalities in one or more motivated behaviors, such as feeding, drinking, temperature regulation, sexual behavior, fighting, or activity level (Kalat, 2004). Some of the most predominant diseases that affect the family and the home life are; neurophysical diseases, adenohypophysical diseases, and other hypothalamic syndromes. The most common neurophysical diseases affected by damage to the hypothalamus are: Diabetes Insipidus, (SIADH) Syndrome of Inappropriate ADH Secretion and Cerebral Salt Wasting. Adenohypophysical diseases include: Panhypopituitarism (Simmonds Disease), abnormalities in growth and Cushing Disease and Cushing Syndrome. Other Hypothalamic syndromes that would affect family life include: Precocious Puberty, Adiposogenital Dystrophy (Froelich Syndrome), disturbances in regulation of temperature, appetite and sleep, lastly the Pineal Gland and Melatonin (Bostrom, 2003). Evaluate the social and economic impacts of the ââ¬ËOne Childââ¬â¢ Policy in China In the year 1979, China was suffering a severe increase in population, and because of this Deng Xiaoping (leader of the communist party of China) introduced China to an anti-natalist policy called the ââ¬ËOne Childââ¬â¢ policy. An anti-natalist policy aims to decrease the crude birth rate and the total fertility rate in a country in order to slow the population growth . This policy generated many social and economical impacts and in this essay I will talk about the social advantages of the policy, the social disadvantages, the economical advantages and finally the economical disadvantages. Firstly, the ââ¬ËOne Childââ¬â¢ policy has created social advantages in China, since the population growth rate decreased. Due to the fact that the ââ¬ËOne Childââ¬â¢ policy restricts women from only having one child in urban areas (there are some exceptions, like twins, lived in a rural area, if your child died then you can have another), this slowed down the crude birth rate and the total fertility rate. If Chinaââ¬â¢s population kept on growing at the same rate like it was before any policies were introduced they would have encountered problems with resources. Resources are limited and China only has a certain amount of land, food, natural resources and water. This policy lowered the pressure on the limited amounts of resources and enabled people to have enough food and water to have a good enough quality of life and not live in fright, that one-day there wont be enough food and water. Furthermore, if a couple follows this policy, they would be offered some incentives. These incentives include that they would have access to health services and the child would have an education . This is a great advantage because the child will have an education and can learn and develop as a person and hopefully have a higher chance of succeeding in life. Also, access to health services is a great benefit because some families wouldnââ¬â¢t be able to afford health services. It will make sure that the family will be healthy and hopefully live longer. Women will receive education about having a child and will receive free contraception. With this, we can say that the ââ¬ËOne Childââ¬â¢ policy created social advantages to people living in China. Secondly, the ââ¬ËOne childââ¬â¢ policy also has produced social disadvantages inà China, like a gender imbalance and other social problems. Only having one child in a family can create some social problems with the child. Individuals who grew up, as single children as a result of Chinaââ¬â¢s policy were considerably less trustworthy, more risk-averse, less competitive, more pessimistic, and less conscientious individuals . Their social skills will be poor with other children since they have no siblings at home. The parents usually spoil the child since itââ¬â¢s the only child they have, this is how the name the ââ¬Ëlittle emperorsââ¬â¢ was created for an only child. Additionally, the male to female ratio has drastically leaded towards the male side. This is because parents prefer to have a boy rather than a girl because when the parents get older, they will have to depend on their sonââ¬â¢s wife to take care of them. If they had a girl then they wouldnââ¬â¢t be able to move in with their daughter because the daughter will look after her husbands parents rather than her own parents. This has a created a gender imbalance (for every 6 boys born in China, there are 5 girls) in China and has caused many older men to have no partner due to the simple fact that there arenââ¬â¢t enough women for the amount of men. In addition, there are some cases where unwanted girls are abandoned or aborted even though it is illegal in China. These children will have to be adopted or go to an orphanage. Child trafficking is at a record high in China and for the purpose of exploitation, which is a human right violation. Since there is a fall in the crude birth rate and total fertility rate there is going to be a greater gap between the younger population and the ageing population, which will mean that China could become a ageing population instead of a stable population. As we can see, Chinaââ¬â¢s ââ¬ËOne Childââ¬â¢ policy has made many negative social impacts in China. Thirdly, economic advantages of the ââ¬ËOne Childââ¬â¢ policy are seen in China with a clear economic growth in China. It costs quite a lot to raise one child and itââ¬â¢s not easy to raise another child and therefore families will save money by only having one child. It is also believed that the ââ¬ËOne Childââ¬â¢ policy is benefitting the economic future of China because it aids to improve the living standards and saves a lot more resources as I said before. Furthermore, the policy also reduces unemployment in China because there will be more jobs available to people since there will be a decrease in population. This will allow most people to have a job and earn more moneyà and therefore their standards of living will be better. The ââ¬ËOne Childââ¬â¢ policy has had some positive economic impacts on China and the living quality for the Chinese. Fourthly, the ââ¬ËOne Childââ¬â¢ policy has generated negative economic impacts on China. Older generations are dependent on the younger generations. The one child that is economically active is going to need to take care of his/her parents. However, if the one child is unable to take care because they donââ¬â¢t have a job, his/her parents will then face a very tough end of their life with very few resources. Also if you do have more than one child then you will receive a fine of a certain amount (depends on which province you live in), which can affect the family. The ââ¬ËOne Childââ¬â¢ policy has so far created these negative economic problems on China. In conclusion, the ââ¬ËOne Childââ¬â¢ policy has generated positive and negative social and economical impacts. I think that the policy is doing what it should be doing to Chinaââ¬â¢s population, which is lowering it and slowing down the growth rate. China would be close to 2 billion people right now if the policy wasnââ¬â¢t introduced in my opinion, instead of its current population 1.3 billion . Max Weber defines organization as a social mechanism that maximizes efficiency and effectiveness in administration. 2. 0 Characteristics of Bureaucracy by Max Weber Weber's focus on the trend of rationalization led him to concern himself with the operation and expansion of large-scale enterprises in both the public and private sectors of modern societies Bureaucracy can be considered to be a particular case of rationalization, or rationalization applied to uman organization. Bureaucratic coordination of human action, Weber believed, is the distinctive mark of modern social structures. In order to study these organizations, both historically and in contemporary society, Weber developed the characteristics of an ideal-type bureaucracy: 2. 0. 1 Written Rules of Conduct According to Weber, all decisions, rules and actions taken by the organization are formulated and rec orded in writing. Written documents ensure that there is continuity of the organizationââ¬â¢s policies and procedures. Cutajar, 2010) Weber stressed that rational bureaucracies must be managed in accordance with carefully developed rules and principles that can be learned and applied and that transactions and decisions must be recorded so that rules can he reviewed. Only with such rules and principles can the activities of hundreds of managers at different levels in the organization be predicted and coordinated. If we cannot predict what others will do, then we cannot count on them. 2. 0. 2 Hierarchy of Authority Hierarchical authority is required in bureaucracies so that highly trained experts can be properly used as managers. (Borgatti, 2002) The type of authority laid down by Weber rests on the belief of in the legality of formal rules and hierarchies, and in the right of those elevated in the hierarchy to posses authority and issues command. Authority is given to the officials based on their skills, position and authority placed formally in each position. For instance, officer graduated from universities is respected more than the officer with no qualification from universities. He will be given more authorities and issues command. 2. 0. 3 Hierarchical Structure According to Weber, bureaucracies are goal-oriented organizations designed according to rational principles in order to efficiently attain their goals. Offices are ranked in a hierarchical order, with information flowing up the chain of command, directives flowing down. It was self-evident that coordinating the divisions of large organizations requires clear lines of authority organized in a hierarchy. That means there are clear levels of graded authority. All employees in the organization must know who their boss is, and each person should always respect the chain of command; that is, people should give orders only to their own subordinates and receive orders only through their own immediate superior In this way, the people at the top can be sure that directives arrive where they are meant to go and know where responsibilities lie. 2. 0. 4 Division of Labour Division of labour or in other word, specialization of division, means each office has a defined sphere of competence. The tasks of the organization are divided into distinct functions given to separate offices. These functions are clearly specified so that the staff know exactly what is expected of them. Job-holders are given the authority necessary to carry out their roles. Weber's idea of functional specialization applies both to persons within an organization and to relations between larger units or divisions of the organization. Stephen P. Borgatti in his article titled bureaucracy give an example of division of labour by Swift & Co. In his article, within a Swift packing plant, work was broken down into many special tasks, and employees were assigned to one or a few such tasks, including the tasks involved in coordinating the work of others. So, Swift was separated into a number of divisions, each specializing in one of the tasks in the elaborate process of bringing meat from the ranch to the consumer. Weber argued that such specialization is essential to a rational bureaucracy and that the specific boundaries separating one functional division from another must be fixed by explicit rules, regulations, and procedures. Borgatti, 2002) 2. 0. 5 Impersonality of Relationship Impersonality meansà no hatred or passion with equality of treatment for all clients of the organization. It means, there must be no individual objectives are allowed. All people must follow the organization objectives. In other word, staff members are free of any external responsibilities and constraints so that they are able to attend to the ir duties in a fair and objective way. For example, work is separated from residence in order to separate personal duty and objective of the organization. 2. 0. Lifelong Career Commitment Weber stressed that employment in the organization should be seen as a career for officials. An official is a full-time employee, and anticipate a lifelong career. After an introduction period, the employee is given tenure, which protects the employee from arbitrary dismissal. The organization should create a better working scheme such as clear promotion route and good remuneration scheme. Max Weber viewed these bureaucratic elements as solutions to problems or defects within earlier and more traditional administrative systems. Likewise, he viewed these elements as parts of a total system, which, combined and instituted effectively, would increase the effectiveness and efficiency of the administrative structure. 3. 0 Critics toward Max Weber Theories of Bureaucracy There are various critics from public administration philosophers toward bureaucracy theory generated by max Weber. 3. 0. 1 Rigid Rules and Uncreative Weber lined out that the characteristics of his theory on bureaucracy is on hierarchical authority structure. However, the consequences that the organization has to bear is the lost of ability to generate new ideas. There are problems among lower officers due to hierarchical structure. It is because, in hierarchy, order is given by upper officer to the lower officer. The lower officer accepts the instruction without an opportunity to give their own opinion or ideas. So, there were no generation of new ideas and no any check and balance happen. A good organization should involve employees in decision making. 3. 0. 2 Slow Decision Making Process Because of Weberââ¬â¢s theory stressed on hierarchical authority, the decision making process become ineffective. It slows down the process. The decision is all coming from the top management. So, it takes too long for the information to reach the employees. 3. 0. 3 Exploitation of Position and Power Weberââ¬â¢s theory of bureaucracy could lead to exploitation. His suggestion on the use of written rule of conduct can bring problems. A. W Gouldner (1954) noticed that the ââ¬Ëgovern according to rulesââ¬â¢ culture in organization caused the consequences of members following the minimum possible rules in order to get by. So, in bureaucratic organization, employees who know to twist the rules would gradually or evidently be more powerful. In consequence, power will have a tendency to shift from a nominal leader of the organization, who did not know how to play by the rules, to employee who really did. 3. 0. 4 Work is not Challenging In bureaucratic theory suggested by Weber, a promotion system is not encouraged. He prefers to use a system based on seniority or qualification in department exams. It means, all the promotions are based on the period he has worked on the organization or the answers on the exam paper. Therefore, there is no earnestness in work because the promotion system is not based on efficiency. The duties also are the same everyday and can create boredom among the officers. 3. 0. 5 Nonresponsive The theories suggested by Weber did not reflect to changes. Reflection is in the term of attitude and speed of changes or adjustments with the changes. For example, when people deal with government agencies or department, bureaucracy cannot help to accelerate the process, meanwhile increase the burden they have to take. The people have to pass through many processes before their problems can be settled. 4. The Advantages of Max Weber Theories of Bureaucracy Weberââ¬â¢s bureaucracy is based on logic and rationality which are supported by trained and qualified specialists. The element of a bureaucracy offers a stable and hierarchical model for an organization. 4. 0. 1 Prevent Misuse of Power Max Weber theories of bureaucracy prevent the misuse of power. It stressed the impersonality of relationship where the officers must distinguish the duties from personal matters. Often happen i n organization where officers use the facilities of the office for personal works. For example, an executive officer used to call his driver to fetch his daughter from school. This action cannot be legalised by the theory. This action shows how the officer used the facilities of the office for personal works. So, by applying the Max Weber theories, an officer can distinguish between the duties and personal matters. 4. 0. 2 Decision is rationalised Bureaucracy practises rational concept is where every decision is based on the objectives and criteria set by the public. Decision being made is not bias as it free from personal matters. It contributes in democracy through technical ability, not because of heritage of family relation in order to obtain certain position. 4. 0. 3 Clear and Written Records The characteristics of Max Weber bureaucracy lined up the need of written rules of conduct. It also stressed the documentation of any decision made. The advantage of this action is that it can be referred easily and any problems arise can be settled without rebuttal when there is a set of rules of conduct. 4. 0. 4 Specialization of Works Bureaucracy enables officers to know in depth on their tasks as the task is divided among them. The specialization also can decrease the burden of duties of the officer and can gradually increase their productivity. Besides that, it is easier for the management to choose among its officers whom are really capable to perform certain tasks. 4. 0. 5 Increase Efficiency and Effectiveness According to Weber, bureaucracies are goal-oriented organizations designed according to rational principles in order to efficiently attain their goals. Operations of the organizations are characterized by impersonal rules that explicitly state duties, responsibilities, standardized procedures and conduct of office holders. Offices are highly specialized. Appointments to these offices are made according to specialized qualifications rather than ascribed criteria. All of these ideal characteristics have one goal, to promote the efficient attainment of the organization's goals. 5. 0 Conclusion Some have seriously misinterpreted Weber and have claimed that he liked bureaucracy, that he believed that bureaucracy was an ââ¬Å"idealâ⬠organization. Others have pronounced Weber ââ¬Å"wrongâ⬠because bureaucracies do not live up to his list of ââ¬Å"ideals. â⬠à Others have even claimed that Weber ââ¬Å"inventedâ⬠bureaucratic organization. But Weber described bureaucracy as an ââ¬Å"ideal typeâ⬠in order to more accurately describe their growth in power and scope in the modern world. The bureaucratic coordination of the action of large numbers of people has become the dominant structural feature of modern societies. It is only through this organizational device that large-scale planning and coordination, both for the modern state and the modern economy, become possible.
